شناسایی فرآیند به‌کارگیری منتورینگ در توسعه حرفه‌ای مدیران مدارس

این پژوهش با هدف شناسایی فرآیند به‌کارگیری منتورینک در توسعه حرفه‌ای مدیران مدارس شهر مشهد انجام شده است. روش پژوهش پدیدارشناسی بود و داده‌های پژوهش از طریق مطالعه تجربه زیسته مدیران مدارس با استفاده از ابزار مصاحبه نیمه ساختاریافته با 22 نفر از مدیران مدارس گردآوری شد. مشارکت‌کنندگان در این پژوهش شامل آن دسته از مدیرانی بودند که نسبت به موضوع منتورینگ آشنایی و تجربه داشته و می‌توانستند اطلاعات با ارزشی در اختیار پژوهشگران قرار دهند. نمونه­گیری در این پژوهش به صورت هدفمند صورت گرفت و معیار انتخاب تعداد مصاحبه‌ها اشباع نظری بود. برای تحلیل داده‌ها از روش کدگذاری در دو مرحله کدگذاری باز و محوری استفاده شد. نتایج حاصل از تحلیل داده‌های پژوهش نشان داد که اهمیت به‌کارگیری منتورینگ در فرایند رشد حرفه‌ای مدیران مدارس در دو مقوله ضرورت‌های سازمانی و ضرورت‌های فردی تقسیم‌بندی می­شود. همچنین روش­های اجرای منتورینگ در مدارس شامل منتورینگ سنتی، منتورینگ الکترونیکی، منتورینگ گروهی، منتورینگ همتا، و منتورینگ معکوس شناسایی شد. پیامدها و نتایج به کاربستن منتورینگ در توسعه حرفه­ای مدیران مدارس نیز عبارتند از: ارتقای دانش (شامل ابعاد خودشناسی، کاهش آزمون و خطا، و شناخت قوانین و مقررات)، بهبود نگرش (شامل جامعه­پذیری، افزایش اعتماد به نفس، افزایش انعطاف­پذیری، افزایش انگیزه، و کاهش استرس)، و ارتقای مهارت (شامل نحوه بازخورد دادن، خلاقیت، نحوه برقراری ارتباط با ذی­نفعان، بهبود مهارت تصمیم­گیری، و مدیریت مالی).
