نقش مدیریت مشارکتی و مسئولیت‌پذیری اجتماعی مدیران در رضایت شغلی معلمان متوسطه اول: آزمون میانجی‌گری خلاقیت مدیران

هدف پژوهش حاضر بررسی نقش میانجی‌گری خلاقیت مدیران در رابطه بین مدیریت مشارکتی و مسئولیت‌پذیری اجتماعی آنان با رضایت‌ شغلی معلمان بود. روش پژوهش توصیفی- همبستگی مبتنی بر مدل‌سازی معادلات ساختاری و جامعه آماری پژوهش کلیه معلمان مقطع متوسطه اول شهر مهاباد، به تعداد 559 نفر بود. حجم نمونه با استفاده از فرمول کوکران به تعداد 228 برآورد و با روش نمونه‌گیری تصادفی طبقه‌ای نسبی انتخاب شدند. برای گردآوری داده‌ها از چهار پرسشنامه رضایت شغلی مینه‌سوتا (1986)، مدیریت مشارکتی چوپانی (1389)، مسئولیت‌پذیری اجتماعی کاروول (1991) و پرسشنامه خلاقیت آمابیل (2001) استفاده گردید که روایی سازه‌ای آن‌ها از طریق تحلیل عاملی تأییدی بررسی و پایایی آن‌ها به وسیله آلفای کرونباخ به ترتیب 834/0، 927/0، 802/0 و 746/0 به‌دست آمد. به منظور تحلیل داده‌ها از دو نرم افزار SPSS23 و AMOS23 استفاده شد. نتایج نشان داد که مدیریت مشارکتی و خلاقیت مدیران اثر مستقیم و معناداری بر رضایت شغلی معلمان دارند اما مسئولیت‌پذیری اجتماعی مدیران اثر مستقیم و معناداری بر رضایت شغلی معلمان ندارد. نقش خلاقیت به عنوان متغیر میانجی با آزمون سوبل در سطح اطمینان 95/0 تأیید شد. اثر غیر مستقیم مدیریت مشارکتی بر رضایت شغلی با میانجی‌گری خلاقیت معنادار بود و خلاقیت بیش از 22 درصد از اثر کل مدیریت مشارکتی مدیران بر رضایت شغلی معلمان را تبیین کرد. همچنین عدم اثر مستقیم مسئولیت‌پذیری اجتماعی بر رضایت شغلی، با میانجی‌گری خلاقیت، معنادار بود و خلاقیت بیش از 82 درصد از اثر کل مسئولیت‌پذیری اجتماعی بر رضایت شغلی را تببین کرد.
