Testing a Predictive Model of Resistance to Change in Educational Organizations: The Role of Leadership, Culture, and Organizational Communication

The present study aimed to test a model for predicting resistance to change in educational organizations, emphasizing the role of leadership, culture, and organizational communication. The research adopted a descriptive-correlational design and was applied in terms of its objective. The statistical population included all managers, instructors, and staff of applied science educational organizations in Kerman, Iran (N = 320). The sample size was estimated at 175 individuals using Cochran's formula and selected through stratified random sampling, from which 168 valid questionnaires were ultimately analyzed. Data were collected using four standard instruments: the Leadership Role Questionnaire (1998), the Organizational Culture Questionnaire (2000), the Internal and External Communication Questionnaire (2001), and the Resistance to Change Questionnaire (2001). Content validity of the questionnaires was confirmed by expert judgment, and their reliability was estimated using Cronbach's alpha coefficients, which were 0.87 for Leadership Role, 0.85 for Organizational Culture, 0.82 for Internal and External Communication, and 0.89 for Resistance to Change, respectively. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) through SPSS and SMART-PLS software. The findings indicated that the structural equation model demonstrated a good fit, as evidenced by fit indices (SRMR = 0.061, NFI = 0.91, Q² = 0.32) and the coefficient of determination (R² = 0.44). Furthermore, the results revealed significant negative relationships between resistance to change and leadership role, organizational culture, and organizational communication. Accordingly, it is concluded that strengthening effective leadership, improving organizational culture and processes, and developing transparent communication can significantly reduce resistance to change in educational organizations.
