نقش عدالت سازمانی در رضایت شغلی با میانجی‌گری رفتار شهروندی سازمانی و توانمند سازی روانشناختی

هدف پژوهش حاضر بررسی نقش عدالت سازمانی در رضایت شغلی با میانجی­گری رفتار شهروندی سازمانی و توانمندسازی روان­شناختی بود. جامعه پژوهش معلّمان ناحیه سه شیراز  به تعداد 2209 نفر بودند، که از این جامعه با روش نمونه­‌گیری تصادفی ساده و بر مبنای فرمول کوکران نمونه‌ای به حجم 327 نفر انتخاب شد. روش پژوهش توصیفی ـ همبستگی و از نوع مدل‌یابی معادلات ساختاری است. جمع­ آوری داده­‌ها بر اساس چهار پرسشنامه عدالت سازمانی، رفتار شهروندی سازمانی، توانمندسازی روانشناختی و رضایت شغلی صورت گرفت که ضریب آلفای کرانباخ آن­ها به ترتیب: 93/0، 95/0، 90/0 و 92/0 به دست آمد. جهت تحلیل داده‌ها از تکنیک‌های توصیفی(شاخص­های مرکزی و پراکندگی) و استنباطی(تحلیل عاملی تأییدی و تحلیل مسیر تأییدی) با استفاده از نرم افزار lisrel استفاده شد. نتایج نشان داد که: متغیر عدالت سازمانی، رفتار شهروندی سازمانی و توانمندسازی روان­شناختی دارای اثر مستقیم، مثبت و معنادار در سطح 05/0 بر رضایت شغلی بودند؛ عدالت سازمانی با میانجی­گری رفتارشهروندی سازمانی و توانمندسازی روان­شناختی اثر غیرمستقیم، مثبت و معنادار بر رضایت شغلی دارد. متغیرهای عدالت سازمانی، رفتار شهروندی سازمانی و توانمندسازی روان­شناختی قادر به تببین 60% درصد واریانس متغیر رضایت شغلی می­باشند.
