واکاوی نقش مدیران مدارس در کاهش پدیده فلات‌زدگی شغلی در معلمان

یکی از مهمترین عواملی که موفقیت در مسیر شغلی معلمان در سازمان را با خطر جدی مواجه می‌سازد،  فلات‌زدگی شغلی  است. رکود و سکون در مسیر شغلی معلمان نیازمند مدیریت و تعدیل است. هدف پژوهش حاضر شناسایی و تبیین نقش مدیران مدارس در کاهش پدیده فلات‌زدگی شغلی در بین معلمان بود. این پژوهش از نوع پژوهش‌های کیفی بوده که بر اساس رویکرد پدیدارشناسی صورت گرفته است. مشارکت‌کنندگان پژوهش، شامل 25 نفر از معلمان، مدیران و سرگروه‌های آموزشی بودند که از طریق نمونه‌گیری هدفمند انتخاب و با تکنیک گلوله‌برفی تا مرز اشباع نظری تکمیل شدند. گردآوری داده‌ها با استفاده از مصاحبه‌های نیمه ساختاریافته انجام شد. برای تحلیل داده‌ها از روش تحلیل محتوای استقرایی با استفاده از تکنیک کدگذاری در سه سطح باز، محوری و گزینشی استفاده شد. اعتبار یافته‌های پژوهش با روش بررسی به‌وسیله مشارکت‌کنندگان مورد تأیید قرار گرفت. پایایی یافته‌ها نیز با استفاده از روش توافق بین دو کدگذار بررسی شد و عدد 81% محاسبه گردید که حاکی از پایایی مناسب یافته‌هاست. بر اساس تجزیه و تحلیل داده‌ها، سه بعد برای نقش مدیران در کاهش فلات شغلی معلمان شناسایی شد که عبارتند از: 1- راهبردهای حمایتی 2- راهبردهای توسعه‌ای و 3- راهبردهای نظارتی. بعد رهبردهای حمایتی مدیر شامل سه مؤلفه است که عبارتند از: ایجاد جو آرام و مطلوب، افزایش انگیزه در معلمان و مشاوره. بعد راهبردهای توسعه‌ای شامل سه مؤلفه است: ترغیب و التزام معلمان برای یادگیری و رشد و توسعه حرفه‌ای، ایجاد تنوع و چالش در محیط کاری و و مربیگری و راهنمایی همتا. بعد راهبردهای نظارتی شامل دو مؤلفه است:  نظارت و راهنمایی آموزشی دقیق و ارزیابی و مداخله به‌هنگام. مؤلفه‌ها و ابعاد شناسایی شده در کنار یکدیگر، مجموعه‌ای از نقش مدیران مدارس در کاهش این پدیده شغلی را فراهم می­کنند که می­تواند مورد توجه متخصصان آموزش و پرورش در این حوزه قرار گیرد  و در مقابله با اثرات منفی فلات شغلی در مدارس مؤثر باشد.  شناسایی نقش مدیران برای مقابله با پدیده فلات شغلی در معلمان به مدیریت  هرچه بیشتر این پدیده و مسیر شغلی معلمان کمک کرده  و می‌تواند به مدیران مدارس کمک کند تا راهحل‌های مناسب، مقتضی و به‌هنگام جهت تعدیل این پدیده اتخاذ کنند.
